¿Cómo es imei única para sus clientes? ¿Qué ofrece a otras empresas que otros no ofrecen?

¿Cuántas personas trabajaban ahí cuando usted comenzó, y cuantas trabajan ahora?

La compañía ha pasado por un período de evolución y cambio, comenzando inicialmente en el segundo dormitorio de Tim, por sí solo, en el año 2000, a 30 personas cuando yo comencé en el 2011, y a 70 empleados en el 2019.

Antes de que usted comenzara a trabajar con Performia, ¿qué problemas tenía con respecto al personal?

Cuando hemos tenido problemas con desempeño, siempre revisamos de nuevo su evaluación de Performia. Cuando revisamos a estos individuos, notamos que ellos nunca pasaron por el proceso de Performia. No habían realizado la evaluación y nunca habían pasado por el mismo proceso. Tenía sentido el por qué no habían funcionado.

¿Así que eso cambió después de que comenzaron a trabajar con Performia?

La evaluación de Performia siempre ha sido muy exitosa para nosotros. Funciona muy bien. ¿Al medir la productividad en su empresa han cambiado las relaciones en el equipo?

Sí. Vuelve a todo el mundo responsable. Les da metas a todos – especialmente a nuestro equipo de servicio al cliente, quienes reciben un bono mensual basado en estadísticas y productividad. Les da visibilidad. También compartimos estadísticas con todos en la empresa. Todo el mundo ve para donde vamos y todos trabajan en un mismo sentido. Somos muy transparentes y es por eso que trabajamos tan bien juntos.

¿Cuál es la mayor ventaja de utilizar la prueba de productividad?

Existen múltiples ventajas. La más grande es que provee muy buena visión de qué tan productiva será la persona en el futuro, que tan efectiva puede ser, y si es la persona correcta para el rol para el cual le estamos contratando.

¿Puede imaginarse contratando personal sin revisar la productividad o sin medirla?

Definitivamente no. Ahora que la utilizamos, es como si, ¿cómo es que contratábamos antes? Es la primera cosa en la que pensamos. No tendría sentido contratar sin revisar esto primero.

¿Recomendaría revisar y medir la productividad a otros? ¿Por qué?

Si, definitivamente, se ahorran tiempo y dinero. Después de todo, la productividad y rentabilidad de una empresa dependen de la calidad de sus trabajadores, así que, al asegurarse de tener las herramientas correctas, como, por ejemplo, Performia, estoy segura de que podemos contratar el mejor talento.

Miden la producción individual de los trabajadores por medio de estadísticas, lo cual cambia el cumplimiento de los objetivos determinados y la producción de la empresa. Cada empleado tiene, dentro de su descripción de puesto, el resultado final del trabajo definido directamente. La gerencia establece los objetivos y estándares para las divisiones, así como para toda la empresa, y monitorea regularmente su cumplimiento a través de indicadores clave en los gráficos.

  1. La mayor ventaja es la capacidad de la administración para responder de inmediato a las fluctuaciones en la eficiencia y el adoptar medidas flexibles. Pero hay muchas otras ventajas:
    ■ Clara visión general de si los productos del trabajo y del empleado están subiendo o bajando. De antemano, esto indica si la empresa se está expandiendo, estancando o contrayendo.
    ■ Conexión directa a un sistema de recompensas, que influye considerablemente en la motivación
    ■ Mejor medición de la efectividad, es decir, si los resultados corresponden a la cantidad de esfuerzo para el trabajo y si la carga de trabajo corresponde con los requerimientos establecidos.
    ■ Cualquier persona sensata disfruta de la automotivación.
    ■ La cuantificación visual de los resultados (estadísticas, gráfico) es como un escudo que un empleado puede usar como argumento cuando discute con sus superiores sobre su producción. Sin supuestos, solo hechos.
  2. Sí, podemos ver la diferencia. Es similar a conducir un automóvil sin el tablero de instrumentos. Es posible conducirlo, pero no sabemos si el motor está sobrecalentado, o si tiene suficiente gasolina, o si se encuentra dentro del límite de velocidad o no. Antes, teníamos problemas para identificar puntos débiles y fuertes en nuestros procesos. No podíamos tomar decisiones de manera rápida y efectiva, y teníamos problemas para recuperarnos de las pérdidas a largo plazo. Después de implementar varias decisiones importantes, incluyendo la medición de la producción, demostramos más de 5 años de ganancias y nos colocamos en buenas condiciones.

En la empresa miden la producción individual mediante la asignación de estadísticas personales a cada empleado.

  1. La ventaja principal es que tenemos datos reales sobre la producción de nuestros empleados, departamentos y toda la compañía, y podemos determinar exactamente la condición en la que nos encontramos actualmente. Debido a las estadísticas, tenemos a nuestra compañía bajo control. La otra ventaja es que cuando queremos motivar y recompensar a nuestros empleados, una parte del salario está relacionada con sus estadísticas personales y, por lo tanto, con la producción real.
  2. La situación, antes de implementar las estadísticas, era un poco desenfrenada; estábamos tomando decisiones basadas en adivinar en lugar de basarnos en los hechos reales. Por supuesto, teníamos los datos sobre la producción, pero solo los datos generales, basados ​​principalmente en nuestra propia producción, contabilidad o récord de ventas. Determinar la tendencia fue extenuante porque tuvimos que obtener la información de varias fuentes, procesarla y evaluarla. Ahora lo tenemos más rápido, y los datos son fáciles de obtener y, por lo tanto, las decisiones se toman con mayor rapidez.

Son una empresa comercial por lo que la producción en ventas es muy fácil de medir. Si la producción general no sigue los objetivos, inmediatamente ven qué empleado tiene un problema para alcanzar su objetivo y qué está causando que toda la empresa se atrase.

  1. La mayor ventaja de conocer cada producción personal individual es que puedo ver si el empleado está manejando su trabajo o no. Ya sea que esté contribuyendo o sea una carga para la empresa. Muchas veces, la producción es la razón por la cual la persona fue contratada para ese trabajo, por lo tanto, la compañía debe monitorear su inversión en esta persona. Monitoreamos los ingresos por inversiones en los mercados de capitales / mercados de valores, entonces, ¿Por qué no lo haríamos con los empleados? Por un lado, podemos ver si la persona es un activo y, por otro lado, podemos monitorear su potencial. En nuestra empresa, tenemos una presión natural sobre la producción, porque en una empresa pequeña una posición está muy cerca a otra, y las personas se “persiguen” unas a otras cuando alguien se demora en entregar su producto. Nos aseguramos estrictamente de que se cumplan los objetivos de ventas en nuestra empresa, lo que también crea una presión natural para cumplir con los planes individuales.
  2. Hemos medido la producción individual durante mucho tiempo y yo, personalmente, no recuerdo un momento en que no lo hicimos. Podría imaginar que algunas empresas operan sin hacer esto, y podría suponer que en las empresas más grandes no tienen la capacidad suficiente para medir la producción de cada individuo. Tal situación podría tener dos efectos: o hay una persona que se mantiene en el puesto que no es capaz y nadie lo nota, o hay una persona muy capaz, pero como nadie mide su producción, pasa desapercibido si está produciendo mucho o poco. El no medir la producción podría desalentar a las personas productivas, y para las personas no productivas sería conveniente. Nuestro camino bien recorrido viene de comenzar a medir la producción de cada individuo, y continuaremos con los grupos, hasta completar toda la empresa. Nuestro sistema de recompensas también se basa en la producción.

La primera impresión es pocas veces la más importante

Sin embargo, predecir la impresión futura es la clave del éxito en la contratación.

Algunos reclutadores prestan mucha atención a la primera impresión que tienen de un candidato.  A veces eso podría ser un gran error.  Esto no significa que la primera impresión no sea importante, pero a veces está sobrevalorada.

Tal vez cuando conoció a su esposo o esposa se enamoró de inmediato y, luego se casó, y todo funcionó fantásticamente bien y ha vivido feliz desde entonces. O bien, podría haber conocido a una persona por mucho tiempo y, un día, terminó enamorándose de esta persona que conociá desde hace mucho.

Sin haber realizado una investigación tan exhaustiva sobre el asunto, he concluido que la mayoría de las veces, los matrimonios o las relaciones que se forman rápidamente basándose en una muy buena primera impresión, parecen ser frecuentemente más de corta duración que no. Lo mismo sucede en las ventas.  Es posible que haya conocido a un vendedor que le causó una primera impresión fantástica, pero que a medida que lo fue conociendo, usted se volvió menos asombrado mientras más lo conocía. Esto no significa que la primera impresión nunca es vital.  Realmente puede serlo. En algunos trabajos, simplemente no tendrá una segunda oportunidad si no causó una buena impresión en la primera reunión. Entonces, sí, la primera impresión  puede ser extremadamente importante en ciertos trabajos y situaciones. Pero como recrutador,

debería estar más preocupado con la quinta o incluso cincuentava impresión cuando quiere reclutar para construir un equipo verdadero y productivo.  Al mirar esto, piense en un muy buen amigo suyo que cuando lo conoció la primera vez no era muy ext

rovertido o no era bueno en “relaciones públicas“, pero luego comenzó a “ganárselo“ y lo fue impresionando más y más conforme lo fue tratando. En las contrataciones, a menudo es mejor este segundo escenario.  Algunas personas no son para nada buenas en generar una primera impresión asombrosa, y a menudo lo saben. Por lo tanto, tienden a odiar las situaciones en las que la primera impresión se considera “todo”, y desafortunadamente, el reclutamiento es un área en la que a menudo se considera “muy importante” dar una gran primera impresión.

Ahora, debe comprender que hay personas que ofrecen una excelente primera impresión y la décima impresión sigue siendo igual de buena o incluso mejor. También hay personas que dan una horrible primera impresión y después de 10 impresiones, vemos la misma horrible impresión. Pero, también están aquellos que no pueden causar una buena primera impresión, pero conforme más los vamos tratando más van mejorando. Esto nos deja con una idea simple: en la contratación, la primera impresión NO es súper importante a menos que el trabajo real requiera esa habilidad.

Muchas empresas descartan personas asombrosas simplemente porque prestan demasiada atención a la primera impresión. En la contratación, una buena primera impresión no compensa una décima impresión mala, a menos que sea una persona que trate casi exclusivamente con personas nuevas.

En algunos otros trabajos, la primera impresión es crucial, como en una recepción ocupada, algunos puestos gerenciales, un representante de relaciones públicas, en algunos trabajos de ventas, etc. Por lo tanto, en esos trabajos tenemos que considerar

lo que las personas recibirán y pensarán desde el primer contacto. Pero cuando se trata de personas con las que trabajará a lo largo del tiempo,  y con la que eventualmente se reunirá cientos de veces, la primera impresión rara vez es una buena guía para la decisión de contratación que debe tomar. Es por eso que reunirse con un candidato potencial varias veces le da la oportunidad de observar cómo cambia la impresión con el tiempo y con más reuniones.

Algunas personas bastante productivas tienen problemas para presentarse de manera agradable y con “buenas relaciones públicas”. Es por eso que pueden parecer que no están tan interesadas ​​cuando se les pide que se “presenten a sí mismas” o  describan “quién es”.

Candidatos a quienes no les importa la primera impresión:

  • A algunas personas no les importa la primera impresión. A menudo están un poco dispersas, impacientes y no les importa mucho los “detalles”, como una apariencia con ropa moderna o un comportamiento donde se muestren seguras de sí mismas.
  • Si algo es realmente importante, ellas lo hacen, pero definitivamente no son precisas en los detalles.
  • Sin embargo, en ocasiones estas personas pueden ser muy productivas en ciertas áreas.
  • No todos los factores tienen igual importancia. Cuando se trata de evaluar a las personas para la contratación, pocas cosas son tan importantes como el nivel de producción o capacidad de entrega de una persona. Es por eso que siempre debes preocuparte de la producción.

El factor clave para hacer feliz a la gente en el trabajo

Anna Matusova, es copropietaria y cofundadora de Performia Eslovaquia. Su carrera profesional en el campo de los recursos humanos empezó en los noventas como Gerente de Recursos Humanos en Eurotel (actualmente Telecom) y después en McDonald’s. Durante sus 20 años de trabajo en Performia, ha entrevistado miles de candidatos, y al mismo tiempo, ha entrenado a dueños y gerentes en cuanto a nuevas perspectivas y métodos para construir un equipo profesionalmente. En consecuencia, decidimos preguntar por su punto de vista acerca de la productividad

He venido representando a Performia en Eslovaquia por más de 20 años ya. Tratamos de informar al actual mundo de los negocios sobre unos cuantos factores básicos que son parte de nuestra tecnología, y que son importantes no sólo cuando se hacen contrataciones sino también al construir un buen equipo.

Un dato específico y estable con el que siempre puede contar cuando trabaja con personal es la PRODUCCION. En otras palabras, LOS RESULTADOS de cualquier actividad.

Lo que usted necesita de los empleados es simplemente que el trabajo se haga. Si esto se lleva a cabo, evitará muchos problemas. Lo que digo podría sonar un poco duro, pero usted debería pagar a sus empleados de acuerdo a su productividad real.

Para entender mejor esto, es bueno ver el origen de la palabra PRODUCCIÓN. viene del Latín y consiste de dos partes: pro y ducere. (Pro-) es un prefijo que significa avanzar, mover algo hacia adelante. (Ducere) significa guiar o acarrear. Es sentido figurado, podríamos decir que un “producto” es algo que hacemos en algún lado tras bastidores, y sólo cuando estaba totalmente hecho se traía hacia adelante y se mostraba con orgullo en el mostrador. Vemos frecuentemente esto en restaurantes, en donde lo que obtenemos sobre la mesa no es nada más que el producto completado. Un producto es algo al cual no se le necesita adicionar o mejorar ninguna cosa.

Ya mencioné que a los empleados se les debería pagar por su producción real.

Si a un empleado se le está pagando por algo que  realmente no ha producido, con el tiempo las consecuencias serán una disminución en su disposición, responsabilidad y respeto por la empresa y  respeto por los directivos, desmejorando así la calidad de su trabajo, etc. Tal persona probablemente esparcirá su insatisfacción a otros en la empresa, y podría así continuar esparciéndose como una plaga. Eventualmente, incluso la gente que alguna vez estuvo de su parte empezará a resistirse y rebelarse.

El papel principal de un ejecutivo es realmente llevar a sus ejecutivos a la creación exitosa de un producto con alta calidad y en la cantidad que cumpla con los estándares de la empresa. Si usted quiere retener a la gente correcta, tiene que ser capaz de darles desafíos verdaderos en la forma de resultados alcanzables en el trabajo, los cuales entonces Ud. tiene que ser capaz de  verificarlos a la vez. El mejor índice para medir resultados es una estadística. Cada tipo de trabajo puede ser medido. Los resultados  existen o no.

Las estadísticas son un índice muy útil de producción y pueden ser usadas para hacer conclusiones y tomar decisiones que mejoren la empresa. Aunque el mundo no está dirigido por números, las estadísticas pueden mostrarnos si está bien dirigido.

¿Entonces, cómo se establece un sistema remunerativo?

Una de las posibles soluciones es preguntarse a sí mismo; “¿Por cuál cosa es que realmente le está pagando a sus empleados?”. El escenario ideal es si la paga verdaderamente refleja la producción de cada empleado específico.  Funciona mejor un sistema de recompensas basado en el resultado preciso, valioso y completo del trabajo realizado con buena calidad y producido por el empleado.  Esto se debe a que la producción y los resultados visibles le dan a la persona más deseos de mejorar.  Es la base para el crecimiento continuo de éxito en el trabajo, así como para tener un equipo fuerte y efectivo.

Estoy convencida de que lo que hay detrás de una alta producción es la motivación de la persona.  El empleado que no crea ni produce nada está luchando y no puede experimentar  felicidad a largo plazo.  Otorgue alegría por la producción, y realización a partir del trabajo, para los miembros de su equipo.

How does the measurement of a personality look around the world

In a situation where companies are putting a lot of effort into keeping skillful people, the subject of testing personality potential is getting more and more interest. The ability to understand people is suddenly becoming a top priority of companies. As we are known for our EXEC U-TEST, which examines personality in detail, we have decided to dedicate this section specifically to this test. And even though this could be a bit one-sided, you will learn some interesting information.


In this issue, we take a close look at the Czech Republic

Since 2004 we have had the unique opportunity of observing the development of the Czech people, especially those who work. With the help of our EXEC U-TEST, we evaluated the personalities of more than 120 000 people in the Czech Republic who were applying for jobs or were employed in Czech companies. Although the evaluation is always adjusted to the needs of a specific position, it also has a basic structure according to traits that enable us to see how the basic personality of the average Czech employee has developed. And we reached some positive conclusions.

The self-confidence level of Czech employees was very low in 2004. Although they had potential, very often they did not believe in their abilities, and did not start some projects mainly due to fear of failure. That situation has improved a lot, and in 2017 the average self-confidence of Czech people rose by 18 points (on a scale from -100 to +100) and is generally moving in a positive direction.

Another development is that, in comparison with the past, more and more people tend to value things other than just material goods. The overall interest in self-improvement, teamwork, relationships, etc. is rising.


How do Czech companies perceive the EXEC U-TEST?

As we have already mentioned above, we will talk mainly about the EXEC U-TEST here and, in light of that, we would also like to show you some results from an independent survey concerning this test.

Although some years ago the University of Oslo took a close look at the EXEC U-TEST and assessed the test’s reliability to be 89%, we were interested to know the viewpoint of our customers in the Czech Republic – those who work with this test on a daily basis as well as those who have seen it only once. To ensure accuracy, a survey was done by the independent agency STEM/MARK and, according to the results of this survey, more than two hundred of the people questioned assessed the validity of the EXEC U-TEST to be 80%.

What we were most happy about is that the survey also showed that 96% of the people questioned would recommend the EXEC U-TEST to their friends from other companies.


How are we worldwide regarding planning?

We took a close look at the average values of each trait for the people tested in thirteen countries around the globe. We looked at the last 10 years of development regarding people’s ability to plan, look toward the future and have ambitions in general (the Stability trait in the EXEC U-TEST).

It is important to mention that we are dealing with average values, which differ for a number of tested people from country to country. However, we are talking about thousands of tests done overall per year – Sweden, Norway, Slovakia, Hungary – or even ten thousand or more tests done per year – Colombia, Russia, the Czech Republic.


We don’t dare draw any conclusion about what could cause those changes; however, notice the following:

  • The value of this trait has generally increased (while in 2007 the highest level was 67, ten years later it was 75).
  • Although Sweden has fallen from first to fifth place, the Scandinavian countries are still in the top when it comes to planning in general.
  • When it comes to planning and looking toward the future, Russia and Taiwan are still lagging behind the others, but regarding the number of improvement points they are in fourth place, with 11 points.


Speed and general use

According to users of the test, its biggest advantage lies in the speed of obtaining results as well as the possibility to use those results for different jobs.

Árpád Vas: Thanks to the personality tests, people are like an “open book” for me

In the work of Árpád Vas, you can see an example where the love of one’s profession is coupled with a love for people. Together with his son, he has already been running the family business with constant success for 25 years, and their biggest advantage over the competition is the approach of their staff. What is his viewpoint on personality testing?

To start, can you give us a short summary of the FAKTUM BÚTOR Kft. Company, along with its mission.

We are a company that produces furniture for children, and we make it specifically to meet children’s needs. Our products can be used by children, from newborn babies to 10- to 12-year-old kids. Our mission is to help parents get the best possible product for their money, to help children develop well, and to provide them with an ideal home environment. It always includes value for money, aesthetics and practicality. Most parents already realize that children cannot grow up among furniture designed for adults.

Does the job strongly demand that you must have not only people who produce furniture but also those who understand the mission, as it is not only wood and screws?

Yes, absolutely. I design furniture myself too. In addition, designers themselves are actual parents; they know parents’ problems with furniture. One of our slogans is: “We make our furniture with such love because we care about our children.”

Can you briefly describe your current position if you take into consideration your competition? What is the biggest difference between you and your competitors?

We are definitely a market leader in Hungary. We exhibit in every sizeable baby-furniture store (e.g. KIKA, BRENDON) in each of the 19 countries where we do business, in every town with more than 50-60 thousand inhabitants. The quality of our furniture this year was also a total fit for the European market; there is also still a lot to be done in the sales area. When it comes to Europe, our products are already in the frontline. The main difference between us and our competitors is that we look at our products from the customer’s and end-user’s point of view.

We are constantly developing, improving and using the latest technologies. It is a big challenge, but it is necessary to follow the application of modern materials and technology. We are able to grow the furniture as the kids grow, and this is what parents and their children really like.

How many employees do you have at the moment?

We are a smaller company. We have 70 people in total, including 4 staff members who work in our own stores. We have 40-50 people in production and 10 people in higher management.

Your company has grown quite significantly over the last couple of years. What do you think is behind your success?

With continuous development, we are able to adapt very quickly to the changes and needs of the market in all aspects (technology, thinking, attitudes), which you can also see in our products – different generations, different habits. We have a brand name and a good reputation, which has a great effect on customers as they believe in our company. We also really pay attention to complaint management and customer service.

This has a human background as well, hasn’t it?

Yes, absolutely. People have always been really important to me and this has its fruits today, because people are returning this treatment. It is an interesting paradox that if you give trust, and people see that you are open and honest, then people try to gain and maintain that trust. I think that in the current labor market you cannot do it any other way.

How often do you look for new employees?

We are almost always advertising, hiring and searching for people for the production area. There is a stronger fluctuation and people are more likely to go and do seasonal jobs – they get a little bit crazy in the summer, and in fall the number of employees always increases. Every two months we are looking for office and administrative staff (including shops, logistics).

When actively hiring, can you give us an approximate number of the people that go through your hands in a month?

It is an interesting question because the CV’s go to Timi, our HR manager, and this is a terribly big number – it could be 100 or more people depending on the job. Timi filters a lot. I only see the final candidates who pass all the previous steps, which means only 2-3 people every month.

You have a license with unlimited access to the Performia online questionnaires. One of these questionnaires is the EXEC U-TEST. What do you use it for?

When we talk about new hiring, we ask the candidate to fill in this test before the second personal meeting. We look at his strengths and weaknesses, and we use them for our questions throughout the interview. We also use the test on current employees, and we look at their current state and how we can help them.

Why did you decide to use the EXEC U-TEST? And what is its biggest advantage for you?

The biggest advantage for me is that I can get to know the candidate much easier and deeper. I can decide much more quickly what job a particular candidate is suitable for. It has happened that the candidate applied for a certain job, we tested him, and then we found another job he could do for us which was more suitable for him.

In your opinion how can a company benefit from knowing its employees’ personalities?

It is most helpful when I can spend enough time and thoroughly study the personalities of employees, so I can communicate and work with them accordingly. Basically, with seventy people there are a lot of qualities and personalities, and I like all my colleagues for something. This is very important. I understand how they operate, so they are an “open book” for me.

In the case of new hiring, I can see from the test their weaknesses, and I know how to personalize their intern program, post-placement and training. It is like a puzzle. In Hungary, it is a very unusual way of managing people.

When you hire a new person, how do you work with the results of the EXEC U-TEST?

I can clearly follow, help and improve his integration, confirm what he is good at and implement him easily within the team. I have a lot of experience in this, so I figure out exactly what I need to be aware of. I can communicate to him the new information in the right way, so he shows signs of relief and knows his function.

In your opinion what is difficult when it comes to personality tests in general?

One has to make sure that the candidates fill in the test on their own and do it honestly, and there are some people who do not understand the importance of this. But even if there are negative effects from media (personal data protection, etc.), there are still 80 percent who fill it in, especially when we offer them the possibility of sharing the results of the test with them at the next interview.

Do you have problems finding skillful or qualified people? What do you do to attract new employees?

Yes, for certain positions. It is difficult to find the right people in the specific area where we need experts. This is clearly connected with the lack of training in Hungary. We resolved this situation within the company with internal training.

We also pay a lot of attention to the company’s image. If we need to fire someone or an employee wants to leave, we do the whole process in a correct and honest way, so the company has no enemies. We strive to provide everything (like tools, and a clean and cultured environment) for people, and they feel comfortable in the workplace. This is the reason why they love to come here and spread the good news about the company. We have an intern-employee program as well, so if we announce a position, we talk to existing employees first, and if they bring in a good candidate (and he stays at the company) we reward them. We don’t pretend to be something other than what we really are, and that is also what we advertise.

What is the thing that helps you when hiring new employees and keeping existing ones?

In selecting, what we have talked about so far. Keeping existing personnel is much harder. We put a lot of work and energy into it. We have an internal post-installation program, and we try to familiarize them with our entire area of operation. With new employees, we have a contract for a trial period. We evaluate their progress every month. After they have been with us for three months, we check what they are able to do. Most of the time, they stay with us.

Although many people have anxiety before any test of personality potential, we can summarize it with the words of one of our successful clients, who said, “Able people are not afraid to be tested.” We have asked people who regularly use personality testing in their companies about their own experience. It is not surprising that in their mind the synonym for personality testing is a test called EXEC U-TEST, which is the product of Performia.

They use the EXEC U-TEST: for all people who have applied for work since the day they got access to it. They also test their existing employees. They use the EXEC U-TEST frequently, every time their need to hire increases, and on any level in the company: from operational, low-level positions to high-level executive positions.

  1. The benefits of using personality testing are considerable, since we can predict the behaviour of people who are going to work in our company, which minimizes the risk of hiring the wrong people. We can also predict how the hired people will act once hired. Thanks to the system, I have been able to avoid hiring people who could have been a source of problems in the company.
  2. We tested an accounting analyst who had been working for us, and we noticed her activity in the test was really high, which was not compatible with the sedentary job she had. We observed that, indeed, she could not stay in her chair for more than half an hour without standing up and walking around the office before going back to her work. I had the opportunity to talk with her, and she told me that even though she was studying public accounting, it was not what she really wanted to do. I asked her what she would prefer, and she told me she’d really like to work in the sales area, since she likes to be in contact with people. Thanks to the test, we were able to detect her discomfort and were ready for her resignation.

They use the EXEC U-TEST: for hiring new employees, and always on existing employees after they have been with the company for one year to find out if there are any changes or improvements.

  1. We test potential employees 95% of the time, and I see the biggest benefit in the fact that we only invite those candidates for the interview whose personality fits the position we are hiring for and, most importantly, we know in advance what we can expect from them. First, we work with this during the personal interview, and then afterwards we hire them. This means that we know their strong and weak points ahead of time, and then the work itself is simpler. Honestly, I cannot imagine doing an interview without first knowing the test results, because during interviews people can appear very good, and the reality is then somewhat different or, on the other hand, they cannot “sell” themselves but, according to the test and production, they are actually very good. So, the personality tests help us to save some time as we only meet with those selected candidates. On the other hand, that means that sometimes we interview only two or three candidates, which for some people could appear to be too small a sample to choose from.
  2. A year ago, we were searching for a management assistant for the company. The job varies a lot, and the person needs to finish a lot of cycles and, in many cases, has to push people to get results. We had a lot of candidates, but almost nobody was really passing the tests. So, in about 14 days we had scheduled only one interview with a young lady, who at first sight looked very quiet, not very aggressive, and I personally could not imagine her in this position at all. However, based on the test she was very active, responsible, communicative, and well organized with a strong drive; she simply fit our picture. Based on her answers she was also productive, and the references ended up good as well. We decided to trust the test and everything that Performia teaches, and she has already been working for us for more than a year and handles everything.

They use the EXEC U-TEST: for everyone who gets on board – new people, people they want to promote to executive positions, and people who want to change from one department to another.

  1. Using the EXEC U-TEST really helps me to get an idea about a person, which I relay to the manager of an area. Then he knows how to handle the person better, how to correct this person so the correction really takes place. It also gives me data about the way people like to work – whether they need to be trained first or can be tossed into the swimming pool and allowed to swim. In our area, the training part is very important because we train all the people, so the test helps me to see how to train the person – if the person has a problem learning something, or has fixed ideas, etc. Based on that, I can then warn or prepare the managers and advise them on how to handle it correctly.
  2. A few years ago we hired a dentist, despite the test results. I was able to see through the use of the EXEC U-TEST that this doctor would not be a good addition to our office. But he convinced my husband to take him on board, and there was also a desire on our side to help this dentist and get him going. My husband invested a lot of time and effort, only to finally arrive at the decision to let this doctor go. The results were devastating, and the majority of the work done by this doctor had to be redone. If we had not listened to him, but instead had looked at and trusted what we saw in the test, my husband would not have wasted two years trying to help this dentist, and even more time working to fix that dentist’s mistakes. We also generally check references on the person regardless of what the test says.

In my experience, it is almost a golden rule that if you cannot receive references, it is a bad sign. Sure enough, we could not get any references for this dentist, and after the fact it was confirmed that this person left in bad standing with his previous employer. I trust the EXEC U-TEST results 100%.

They use the EXEC U-TEST: before deciding on the selection of any new staff for the company. They have also tested all existing staff.

  1. We always use the test prior to making an offer. We no longer hire below a 2.5 score (a scoring system currently piloted in Australia, where 5 is most suitable and 1 is not) no matter our own personal impression of the person or their skills. Those who are above the 2.5 personality score are mostly more willing and easier to manage. Below 2.5 we find more issues to manage than we have resources to cope with. We tried this in the past and realized that it is not worth the hassle in the long run. Team interaction is the key aspect we are looking for. We look at avoiding anyone who might build their own silo. We also look at people’s ability to work independently, as we are a small organization.
  2. We have recently been recruiting for a technical consultant. We decided that for this process, due to the small number of applicants, we would use the testing after an initial interview. We liked the person based on the interview; the individual seemed open and friendly. We then tested the person. The results were the opposite of what we thought they would be. After having more internal discussion, we realized there were key tell-tale signs from the interview that we had missed. This person was ranked very low, and we were pleased to change our minds and run with the test results. This has saved us from major future issues, and we have since found the right person for our role, and are happy.

Personality is a package of used “solutions” that you had better know about before you hire

“What exactly is personality?” I ask Mårten Runow. “Good question!” he says and I feel relief, because to ask the highest boss such a basic question, when I know he has dealt with it every day for more than 25 years, seems a bit elementary. “Personality is a word that we often use without even fully understanding it”, he continues. What is the real story regarding personality and its testing, according to the founder of Performia and expert in hiring and recruiting people for companies around the world?

One definition which Mårten considers very useful is this: “Personality is a package of ‘solutions’. Life for any individual consists of facing many different situations, including problems. Personality gives you an indicator of which type of solution is used to battle these different situations. Here is one example:

Two individuals are both rejected for a new job they wanted. One of them becomes sad for the next 3 weeks and hopes that someone will develop some sympathy for him and, out of pity, offer him a job, whereas in reality he loses the job he already has (because he stopped doing anything) while still not finding any new job. The other person decides immediately upon the rejection to apply for many more jobs, and two weeks later he has landed a new and even better opportunity. Same basic problem but two very different solutions are employed.” Through understanding personality, as Mårten is saying, we can find out who will use what solution, and that can help us decide who to hire for our team

“At the same time, I want to mention that a person’s solutions (and thus personality) might change over time through experiences, and thus personality is not a fixed condition but can actually change for the better (and sometimes for the worse) over time. Because when an individual finds a better solution to a problem he will normally stick to it”, Mårten adds.

PRODUCTIVITY VERSUS PERSONALITY

Why is the EXEC U-TEST, a personality test that Performia provides as a tool for our clients, a common part of hiring and building teams nowadays, and why have you not been satisfied at headquarters with just checking productivity as a tool for hiring people?

“Because it adds another dimension to the exactness and usefulness with which you can do your hiring”, Mårten explains. “Personality, on the other hand, does not answer the question of who can really produce at a high level. This is confirmed by the fact that you can meet someone who is not necessarily the most rational or simple person to deal with, but contributes massively to the production, while you might meet someone who is very nice and polite but couldn’t accomplish anything really valuable”, adds the expert on building teams across companies around the world.

When we combine it with an analysis of productivity (which is by far the most important factor in hiring) we can then, thanks to the EXEC U-TEST, more easily understand how and in what style this person will work, and you as a manager will get the “manual” on how to effectively manage that person.

HOW COME THE QUESTIONS ARE THE SAME FOR EVERYBODY?

It is true that average personality scores can differ from one country to the next, and it is also true that the average score within a country can change over time. Performia actually follows this development internationally. What is interesting in relation to hiring is that the main characteristics and combinations for a person to be truly successful are very similar. For example, you might find that a successful Hungarian bookkeeper is a bit of a perfectionist, which happens to be the same as in Sweden or even China, as Mårten explains, and this is the reason why test questions are the same everywhere, and the results fit anyone independently of nationality or place of residence.

“Still, the average Russian profile might differ quite a lot from the average South African. You might have to look a bit harder to find really accurate and stable bookkeepers in Brazil than you have to do in Switzerland”, Marten says, speaking from experience.

TEST EVALUATION – A SKILL THAT CAN BE LEARNED

If you know the EXEC U-TEST and you know that our clients evaluate the tests themselves, certainly you have asked yourself several times, ‘How is it possible that the EXEC U-TEST can be evaluated by people who have no psychological or other similar education?’ Mårten has a very simple answer for this: “Because the test is built on extremely logical principles that any bright business person can learn and understand if given the right instructions. Also, the system today gives the evaluator a lot of assistance, so that both the positive and negative aspects don’t go unnoticed”, says Mårten.

“And any person can ‘test the test’ by having people they know very well do the test and then compare the test results with ones own actual experience of those people. If the test results do not match your observations, our recommendation is to not use this system, as it will not be able to guide your decisions in the way you need and want. However, if the test results really do match your observations, it is then easier to trust the results when you test people you don’t know beforehand”, Mårten advises.

TEST YOUR FUTURE PARTNER

To lighten things up a bit, I ask Mårten if he could tell us his funniest experience while evaluating the EXEC U-TEST. “Even though there are many, one definitely stands out. It is about a client from Tel Aviv, who asked our consultant to evaluate the test of her “friend and her friend’s fiancé” to see how compatible they were as a couple, as they were about to get married. The consultant said: ‘He looks like a really simple and agreeable person, while she looks like she could drive a sphinx up a tree.’ The client then said that it happened to be her own test, and her future husband. They got married and, after 4 months, they got divorced because they were totally incompatible.”

You can encounter such stories when evaluating personality. I would summarize this with the words of Lucia Spáčilová: “Doing the test itself does not change a person, but finding out in black-and-white what you suspect, this can definitely be a turning point!”
